Recruitment Isn't the Problem - Leadership Is.

Across agriculture, it is common to hear that “no one wants to work anymore”. Yet many farms with similar wages, housing and working hours experience very different results when it comes to attracting and keeping good people. The real difference is rarely recruitment — it is leadership.

People do not leave farms simply because the work is hard. They leave when expectations are unclear, communication is poor, or they feel unsupported, unheard or unfairly treated. This applies just as much to relief milkers and herd staff as it does to tractor drivers, workshop teams and seasonal workers.

When leadership is inconsistent, small frustrations quickly become reasons to leave. Poor shift handovers, last-minute rota changes, lack of feedback and unresolved conflict quietly erode loyalty. Over time, this creates a reputation that spreads quickly within rural communities.

Good leadership, on the other hand, creates stability. It means managers who are visible, approachable and clear. It means giving people direction, listening properly, and addressing problems early rather than letting them grow.

In February, before the workload increases, farms have a valuable opportunity to reflect. Are people clear on what is expected of them? Do they feel supported when things go wrong? Do managers have the confidence to lead conversations, not avoid them?

Improving leadership is one of the most effective retention strategies available — and it costs far less than constant recruitment.
